How I did it: Dedication and deadlines for a class. Got a first draft, sent it through a lot of workshopping with friends and classmates, then heavily revised the characters and scenes based on the feedback.
If you're just starting out in screenwriting, revision will be key.
Lessons & tips: Study the craft. Read other screenplays, either produced spec scripts floating in the wild or other students' work. Then pay attention to some structural guidelines (3 acts, 90-110 pages, etc) to give the proper "shape" to your screenplay. For first time screenwriters, structure is a great training wheel. When my first draft came up in the 80 page range, I looked over it, found that Act 2 was short, and noticed a couple of scenes that needed to be inserted.
